What Would Make Staying Sustainable?
Instead of asking teachers to become tougher, ask what conditions would help them keep doing excellent work.
Start with the right question
Not ‘How do I survive this?’ Ask: What would make staying sustainable?
Possible answers may include stronger behavior support, more autonomy, planning time, meaningful professional development, mentorship, a healthier team, clearer expectations, fewer competing responsibilities, leadership follow-through, professional trust, or a different role or environment.
Separate what is hard from what is unsustainable
- What is hard but worth it?
- What drains me without improving the work?
- What keeps repeating?
- What would meaningfully change my ability to stay?
Leaders: ask before someone is ready to leave
- What is making the work harder than it needs to be?
- What support would make the biggest difference?
- Where do you feel trusted?
- Where do you feel stuck?
- What could we realistically change?

Changing environments taught Nicholas that struggling in one setting did not automatically mean he was done with teaching. A different environment gave room to grow again.
Sometimes the question is not ‘How do we convince this teacher to stay?’ It is ‘What would make staying worth choosing?’
Discussion tool
For the teacher: What still gives energy? What is unsustainable? What could realistically change? What support matters most? What is within my control? What requires leadership or system support?
For the leader: What did I hear? What can I change? What can I clarify? What support can I provide? What cannot change right now, and have I explained it honestly? When will we follow up?
